JIT Recruiting


(April 14, 2006)  We have been hearing lots of stories of big retention bonuses. The sad fact is that the salaries being offered new college grads (in some disciplines) outweigh the salaries being paid those who have been out of school for more than five years. Keeping the older employee requires catching the salary up with the current status quo.

Even then, the high competition market is back with a vengeance.

The stories are circulating. Third party recruiters are saying (with impunity), "I either recruit for you or from you. You are either a source or a destination." Counter offers are starting to be made so fast that the hiring cycle is stretching out.

If you are a recruiter, let your management know that the times have changed. Until the economy cools off, the cost of recruiting will be escalating from this point forward. It's going to cost more and take longer. That's what happens when the realities of the labor shortage come to visit your office.

This time, it will last beyond the downturn because of the retirement gap.

Just in time recruiting (JIT Recruiting) is one way to deal with the situation. It's not an overnight cure, it's a new way of doing business that takes a while to install and get used to. (Some of the RPOs (Recruitment Process Outsourcers) have models that come close to JIT Recruiting....Accolo comes to mind.) In order to get to the point that your recruiting is no longer reactive, you have to deal with a period of time in which it seems to get worse.

Conceptually, JIT Recruiting is easy. Define future needs...build an adequate pool of candidates with whom you have a relationship...pre-qualify the critical people....make offers as the need arises. Sadly, you have to wade through all of the reactive crap that has accrued from not investing in a talent acquisition strategy.

JIT REcruiting is not a silver bullet for today's burning staffing shortages. It's a way to ensure that the problem doesn't stay with you for the rest of your life.
