Companies that are looking to address the challenges of the aging workforce should focus on six primary strategies:

  1. Redirect recruiting and sourcing. Companies are quickly facing worker shortages from labor pools where they normally would draw younger employees. To reach mature workers, companies can conduct over-50 workshops at local job recruitment centers, offer targeted benefits such as unpaid grandparent leave and look externally to identify retired professionals desiring part-time or short-term work.

  2. Retain valued employees through alternative work arrangements. While some companies are recruiting aging workers, others are developing alternative work arrangements, such as part-time schedules. Companies should also explore, when appropriate, the use of telecommuting as a way of retaining mature workers/.

  3. Preserve critical knowledge. One approach elicits employees' experiential, or tacit, knowledge through detailed interviewing or documentation, explicitly capturing and storing these insights. Mentoring arrangements and communities of practice can also encourage mature workers to pass knowledge down to the next generation.

  4. Provide opportunities for workers to continually update skills. Executives are recognizing the need to refresh the skills of workers whose formal training may have ended years, if not decades, earlier. Companies are seeking to actively transfer informal skills that have not been taught and that are necessary in the working environment.

  5. Facilitate the coexistence of multiple generations. Often overlooked as a facet of diversity, the viewpoints of different age groups can present significant barriers. Organizations must balance the needs, interests and work styles of all. By pairing senior managers with junior employees, each can mentor the other in different areas.       

  6. Help mature workers effectively use technology in the workplace. A common misperception is that older workers have more difficulty learning and adopting new technologies. While multiple has studies have shown otherwise, accessibility requirements and strategies for application rollout and training are needed to support all potential user groups, including mature workers.

Which European countries are the best prepared?

While no European country is immune from the challenges of an aging workforce, one country that is widely discussed as having made strides in this area is Sweden, which has the highest workforce participation rates and the highest average retirement age in Europe.  This is due, in part, to pension changes enacted in the late 1990s, which made an individual's decision to work or retire more financially neutral.  In Sweden, the right-to-work age is also set at 67, which is higher than in many EU countries.  Also, there are extensive child and elder care systems in place, making it easier for people caring for elderly relatives to remain in the workforce and there is a long standing tradition of life-long learning, which encourages individuals to develop new skills as they get older.

  • Additionally, our global study of over 300 Chief Human Resources Officers (CHROs), released in May  reported over 60 percent of HR professionals operating in mature markets have difficulty identifying and developing the critical employee skills and talents that are vital to remain competitive.  This has a particular impact for organizations facing an aging workforce issue.   •  'Ex-servicemen can enrich workforce in civil sector' : Observing that a number of tangible benefits could be accrued from military aviation, a senior former IAF officer has said about 6,000 aviation officials who retired from service annually could enrich the work force in the civil sector.   • Much has been happening on India's IT front in the past few months. These include setting up a software development unit by Google Inc, the world's number one company in terms of market capitalisation, in Bangalore, and number one mobile handset manufacturer Nokia announcing its decision to set up a manufacturing unit in Chennai. UK:

  • London's workforce grew by 2,400 people last month, matching exactly the number of new jobs created. (London Free Press)

USA:

  • From Pago Pago in American Samoa to Yap in Micronesia, 4,000 miles to the west, Army recruiters are scouring the Pacific, looking for high school graduates to enlist at a time when the Iraq war is turning off many candidates in the states.  The Army has found fertile ground in the poverty pockets of the Pacific. The per capita income is $8,000 in American Samoa, $12,500 in the Northern Marianas and $21,000 in Guam, all U.S. territories. (HoustonChronicle)

  • From October through June, the Army enlisted 47,121 recruits. That was about 14 percent below goal, for a shortage of nearly 8,000. The Army National Guard was short 23 percent, or 10,400 recruits, and the Army Reserve 21 percent, down 4,100 volunteers. Those are significant shortages. Gilroy cited four factors - three of them tied to Iraq. (DailyPress)

  • Staff Sgt. Hollis Scott Jr. has a formidable task before him. As an Army recruiter in Hawthorne, CA (South Bay Area), he is under tremendous pressure to sign up more recruits. The Hawthorne recruiting station is more than 50 percent off its year-to-date enlistment goals. (DailyBreeze)

  • A year after graduating from college in 2003, Gina Vaile grew tired of freelance journalism jobs, day-care work and her mother's worries about her lack of health insurance. While searching the Internet for a career, she answered a questionnaire on an Army National Guard recruiting Web site. "And literally as I was disconnecting from the 'Net my phone was ringing. It was my recruiter calling to see if I had any questions," Vaile said. (Kentucky CourierJournal)

  • Hoping to boost recruitment at the Los Angeles Police Department, Police Chief William Bratton said Thursday he will work to revamp his department's screening process for its job applicants -- including the current ban on job candidates who have used drugs. (DailyBreeze)

  • More and more older workers are finding themselves reporting to fresh-faced bosses 20-plus years their junior. Often, those bosses have differing values, management styles and attitudes about workplace dynamics. A report about older employees in the workforce by the Families and Work Institute and American Business Collaboration indicated 56 percent of today's workers are age 40 or older, compared with 38 percent in 1977.
